The Impact of Leader-Member Exchange and Organizational Commitment on Nursing Work Performance in Clinical Nurses

Abstract

|
Purpose: The purpose of this study was to examine the effects of the leader-member exchange and organizational commitment on their nursing work performance of clinical nurses.
Methods: This study participants included 213 nurses working at a tertiary hospital in B city in south Korea. Data were collected by self-reported questionnaires and included leader-member exchange, organizational commitment and nursing work performance. The data were analyzed using descriptive statistics, independent t-test, one way ANOVA, Pearson¡¯s correlation coefficients and multiple regression analyses with IBM SPSS 18.0 program.
Results: The significant predictors of nursing work performance were organizational commitment (¥â=.25, p<.001), clinical career (¥â=.21, p=.002), relationship with colleagues (¥â=.20, p=.001), contribution as a sub-area of leader-member exchange (¥â=.17, p=.005), clinical career in current department (¥â=.13, p=.049), and religion (¥â=.12 p=.031). These variables explained 33.2% of the variance in nursing performance.
Conclusion: It is suggested to highlight the impotance of nursing work performance and to develop and execute the nursing4 intervention program for enhancing leader-member exchange relationships and organizational commitment on the basis of appropriate career management for nurses and the enhancement of relationships with colleagues.
